The last two years have been horrible for tech talent globally, with mass layoffs in big tech and the disappearance of attractive, VC-backed startups. In Poland, we have also seen the impact, although we have been blessed with the arrival of larger non-tech companies building tech teams in Warsaw and Kraków.
A sales rep of one of the major Polish job boards told me they saw a 30% drop in open jobs listed on their platform year over year. Although we agree with their numbers, this is different from the reality of the Polish job market.
The discrepancy between job boards and reality may be due to fewer companies hiring. However, these big companies now have more open roles and positions than the numerous small companies that typically needed only one or two hires in the past.
Many tech recruitment agencies, including ours, have witnessed a slight increase in job openings. LinkedIn reports a 10% increase compared to the previous year. Notably, we have observed a 100% increase in job views on our LinkedIn job slots and the job section of our website. We also noticed a 250% rise in inbound applications for positions advertised on our website. It is reasonable to assume that our clients are experiencing a similar increase in applications through their career page.

The above suggests that while the number of job opportunities has increased moderately, the availability of talent has expanded significantly. Consequently, the reliance on job boards may diminish as organisations see a wider pool of qualified candidates. Recruitment agencies have shifted resources from sourcing to process automation and coordination or have downsized their teams to adapt to the decreased demand.
Over the last 18 months, I have handled a wide range of talent pool insights but have never really examined Poland’s general Tech and IT Talent pool. It is time to change this.

The Talent Pool Today
- The talent pool of IT and Tech professionals: 546,000
- Less than 1% max growth across the country
- Talent that changed jobs: 75,524
- Current open job posts: 22,683 (+10%)
- Talent currently open for new opportunities: 160,000 (+30%!)
- Gender diversity: 26% female, 74% male
- Median tenure: 1.9 years (+10%)
Location
There are no surprises in where talent can be found. The bigger the city, the bigger the talent pool and the number of companies employing them. The correlation between city size and talent availability is not surprising either. Larger cities tend to have a larger pool of talented individuals and more companies seeking to employ them.

Who is employing this talent?
Interestingly, there has been a shift in tech talent’s preferences. While software houses were once the go-to employers, many talented individuals are now looking towards product companies as their next employer. This trend suggests a desire to work on innovative products rather than solely focusing on delivering technical solutions for other businesses.

Migration to and from abroad
The Russian invasion of Ukraine has significantly impacted Poland’s talent pool, with approximately 85% of incoming foreign talent originating from Ukraine or Belarus. We also noticed a shift in the traditional flow of tech talent, as for the first time, more IT professionals are returning from the UK and Ireland to Poland than migrating there.

Local talent
Seven of the 11 major cities (Bydgosz, Rzeszow, Lublin, Szczecin, Lodz, Wroclaw and Poznan) lose talent to the other four large cities. Warsaw (+808), Kraków (+371), Gdansk (+211) and Katowice (+62) see a net positive inflow of Polish talent.
The trend in Wroclaw is concerning, particularly when considering Intel’s plans from 2023 to hire 2000 employees in the city. In June 2023, we raised concerns about the availability of suitable talent, emphasising the need to attract talent from outside the region and develop university programs to train local talent before the factory opened. Despite hiring starting immediately, only 32 additional employees were found in the Wroclaw Metropolitan Area 13 months later.
What employer value propositions are most important for this talent?
We often hear statements about talent looking for purpose, outstanding leadership, and alignment with the company’s mission and vision.
